沒有人是不可取代的。Really?


   人才短縮是近年來台灣的新熱門議題。在薪資與教育體系的議題,不僅各大雜誌不約而同地提及,更是媒體爭先報導的焦點。 此外,針對長期挖角台灣人才的國家、城市的介紹,討論更是熱烈。然而這些分析與探討,似乎皆停留於文字著墨,而沒有具體改進的後續探討。

   這讓我想起了從前老板的口頭禪;“No one is irreplaceable”  (沒有人是不可被取代的)。亞洲多數的老板似乎都對此話堅信不已。“你不做,後頭排隊的人還很多”。然而這真的對這些企業好嗎?

   845期今周刊中,謝春滿女士指出了許多企業因人才的缺乏而無法壯大。史丹佛國際研究中心的總裁卡爾森也在出席“台灣邁向創新經濟的挑戰與機會”的會議中指出:人才是最稀有的資源。反觀台灣現況,許多業界的龍頭人物卻都沒能回應上述之評論。

   我們願意用較高的價錢購買名車、奢侈品、鑽石甚至是一件剪裁簡單的限量 T-Shirt,卻不願花更高的錢得到人才。當中國、香港、新加坡和澳門,願意投入大筆的資金,只為引進各國專業人才時,我們卻還迷戀於同工同酬的制度下。都為了那句:“沒有人是不可被取代的”。

   的確,企業能找到替代每份職缺的人,但替代者是否真的能完全取代上一位員工呢?企業總是在面試時,表明選才重要的是態度、潛力和創新等軟實力。殊不知,這些軟實力都是無法輕易被取代的。我們無法找到另一個賈伯斯或比爾蓋茲,因為他們擁有對未來的獨特洞察力。我們找不到另一個喬治・盧卡斯或李安,因為他們擁有對美的獨特敏銳度。其實,每個人都是獨一無二的。

   就業市場上,的確有許多求職者,但到底有多少求職者能成為人才,是無法確認精算的。每當企業失去了一位,又回到了尋找的階段。也許大多數的人會認為,即便是人才也不見得需要付高薪,同樣的得到高薪的人也不見得就是人才。如果必須選擇,你希望將高薪支付給人才還是非人才?相信大家的回應應該都很一致吧。

   其實薪資不只是一個數字,對於同仁它更是一種尊重及自我價值的實現。每個人都希望自己是重要的,因此會主動努力的去爭取他人的認同。而“同工同酬”卻扼殺了這個想法,演變成一個人的價值只與他的職稱相關,而無關各人努力及成就。在沒有機會實現自我價值的情況下,要求同仁對公司忠誠或處處找想,當然也相對較難。

   阿里巴巴創辦人馬雲說過:“一間出色的公司不是只想著如何賺錢,而是對社會負責,更重要的是建立一個優良的生態系統”。當然他在說此話時並非針對員工薪資福利,不過,協助同仁得到尊重和體現自我價值,何嘗不是另一種為社會負責任的行為嗎?同理,在建立了一個良好的薪資獎勵系統後,不也同時為公司建構了一個出色的人才育留生態系統嗎?

   我希望能將從前老板的口頭禪修改一下,改成;“No job can’t be filled, but no one is replaceable” 。身為主管的,能將人才視為資產,方能留住人才,也唯有尊重人才,使能募得更多的人才。賈伯斯曾說:“如果你有一個Ace員工,他/她會為你帶來更多的Ace,因為Ace會相互吸引”。所以別再說人才短缺了,人才本就是稀有品,一切都端看你花了多少的力氣去發現和留下他。

   想想三國時的劉備與曹操吧!為了打天下,他們一個人才也不放過,甚至願意三顧茅廬和送出名駒赤兔。別忘了他們以前打的天下只是現在的中國,而現代的企業要打的可是全世界!

   宏碁創辦人施振榮先生說:“台灣不是沒人才,而是沒舞台”。我並不完全認同此話。我說台灣有人才,也還有許多的舞台,只是沒有願意花錢投資人才的老板。 我得重申:人才不是成本,而是資產; 薪資不是是成本,而是投資。

   請瞭解,我並不贊成給新鮮人高起薪,而是要在他證明自己後,給他相呼應的尊重,進而讓他願意留下,並更加努力突破自我。薪資當然不是員工離職的唯一原因,但根據美國勞工局的統計,大部份的員工會為了20 ~ 25%的薪資成長而跳槽。為何其他企業在沒真正認識他的才華時,便願意多付這20 ~ 25%挖角,但即便在他證明了自己後,你仍舊不願給予相對的尊重和價值。

   再次強調,人才要的不是薪資,而是薪資背後所代表的自我價值和你對他的尊重。

林書豪,你真不愧是哈佛畢業的!

   2012年夏,一股林來瘋在台灣吹起了籃球熱。一瞬間,台灣看籃球、討論籃球的人暴增。在家中,我也不時能聽見父母熱烈的討論著林書豪以及籃球這項運動。這在我眼中著實不是滋味。畢竟我也是從國中開始便加入籃球校隊,但卻從未見過父母如此積極參與此項運動。

  2012年秋,林書豪轉隊加入了休士頓火箭。其後,林來瘋不再,接踵而來的便是批評。有人說他“沒球技”、 “為錢轉隊”、“曇花一現”等。但我卻看到了這位哈佛小子的大智慧。

  在2013年2月的EMBA雜誌裡,分享了順利升遷的兩個階段;“做” 和 “想”。然而透過觀察林書豪,我們便可發現這理論完全正確,而他正在實踐它。

  第一個階段“做”,便是把握機會展現自己,讓自己被發現,進而產生價值。在林來瘋前,林書豪默默無聞,甚至連球都沒得打。在紐約尼克隊已無技可施時,他得到了難得的機會,也讓他做到“一舉成名天下知”。他從後補打成了先發。他從無人防守打到被人惡意犯規。他將這個“做”表現到了極致。人人都看到了他的努力、態度、及球技。但他卻始終保持謙遜,這卻是許多球星做不到的。

  NBA裡肯努力、有好態度及高超技巧的人比比皆是,他們也都如林書豪般,透過一次次機會擠身球星行列。從高中到大學聯賽,從候補到先發,多的是與林書豪同樣遭遇的球員。林書豪的獨到之處不只在於他是華人,而在於他的“做人”。孟子曰:天時不如地利,地利不如人和。林書豪在尼克隊“蜀中無大將”時佔盡了天時,又因紐約媒體的密集性報導得了地利,而他的不貪功為他成就了人和。因為他不貪功,因此沒人跟他搶功,他的隊友卻還積極幫他建功。

  這一切與職涯發展如出一徹。先要保握機會表現自己,讓自己的能力、態度和努力被看見。再來就是透過一次次的充分表現被認識,取得曝光率並獲得信任。最後便是時刻保持謙恭有禮,不貪功、不搶功。做到這些,升遷便絕非難事。

  去年夏天的林書豪,透過“做”取得了價值。現在的他所專注地已非 “做”,而是“想”。升遷的第一階段,“做”,讓人晉升主管,而第二階段的“想”,便是往更高的管理職前進。

  “想”,便是為大局著想,看到大方向而不是琢磨於做的精、做的好。林書豪在紐約靠著不怕死的精神,場場強攻禁區搶分,最後還因傷喊停,這都是為了體現“做”所需接受的考驗。已展現自我價值的他,現在就得 “想” 的更遠了。

  到了休士頓,林書豪不再強硬取分,而是將數據指標轉為助攻。一個球隊要強,一定要大家都有表現。因此協助隊友得分,認識隊友習性便成了重點。在隊友“大鬍子”哈登,不斷衝撞對方禁區時,林書豪卻是專心的在與隊友配合。直至哈登受傷,我們才又見到林來瘋偶有的重現,但卻仍舊與之前相較保守。

  一個好的主管不在於做多好,而是讓底下的人成長了多少。好的主管需要懂得授權讓員工有機會“做”。員工能多做點,主管便可少做點,主管能夠少做點,便能多“想”點。想新方法幫企業加分,想如何培育接班人,想如何影響更多人。古語說:得“道”者得天下,“道”便是民心,懂得思考如何創造他人的機會便可得“道”,這便是“想”的精髓。
  
此外,林書豪在休士頓要做得不再是搶分,而是確保自己的職業生涯能延續。他已透過“做”為自己取得了一只為期3年的千萬年薪合約。他了解自己體能上的不足,因而轉為傳統後衛風格。他創立了自己的基金會,積極參與公益,這都是“想”的體現。在認識自己的球員生涯時效性後所作出的決定。

  林書豪的“想”不僅能成就隊友,更能延長自己在聯盟立足的時效性。我並不相信他會成為超級巨星,但他絕對有機會打到退休年齡。我只能說 “林書豪,你真不愧是哈佛畢業的!”

Me


Recently, I have turned 30.

Recently, I have finally redeemed my career.

Recently, I can finally recognise my effort again.

Graduated at age of 22 with a diploma, I am passionate to start my career. I thought my study would get me to the top. I thought I am confidence enough to take on any challenge. I worked extra hard and show off my strength; language skill, social skill, self-presentation and applying my study. In two years time, I have got myself a spot on the mid-management level of an international company. Everything just seems to click, but not in the reality. 

After one year of stressful mid-management life, I have finally got wash out by this real world. School has prepared me with knowledge and skills to survive in the industry, but not politic. Books have taught me about management, but not leading. I learned how to coach from my professor, but incapable to apply.

I quiet my job at age of 25, after a long battle to get myself where most people desire to be.

My father tried to comfort me; “you are just so brave to leave that spot while the going is good.”

I knew I have failed.  I went back to study again, to finish my degree.

Before and while in school, I have consistently asked myself the same question; “why do I fail?”

I work hard, extra hard. My boss used to enjoy my work. My subordinates used to admire my talent. My peers used to love to work with me.

What has gone wrong?

Before my promotion to the mid-management;

I scolded my team harder for better performance. I started to challenge the system. I tried to out-work everyone. I gave up friends and teammates.

After the promotion, I wanted to achieve more. I desired to change things. I worked extra harder. I stop to enjoy everything I do. I stop appreciate people and things around me. I aim for the next peak.

It is my fault for the failure. I need a change.

While I questioning myself and finally settle with such answer, there was another question popped up to my mind; “Why nobody has tried to stop me?”

I tried to recall my memories for those whom I have known made the same mistake. They were all young like me. They were all aiming for the same thing, title. We all fail almost in the same way. I quiet, they didn’t, but we all knew that we have fail ourselves. We were unhappy. We were unhappy about our so-called wonderful career achievement at young age.

But no one has ever tried to stop us. No one has tried to ask us not to try so hard for the position. No one has ever tried to remind us to appreciate life. Therefore, many of the now-a-day young talents fail from chasing a wrong dream. Worst, some did not even live with a dream, but the name.

There was no one there for me before I realized my mistake, but there can be someone there for those upcoming one, I.

That's how I got myself into training. That's how I have settled my goal. That's how I have redeemed myself. That’s how I can finally recognized myself again.

I have not achieved something great yet. I do not have a big title. I am not a millionaire or billionaire. I am not famous at all. I am nobody.

But I am happy and proud of my career. I am living my dream.

This is the beginning of my story.

If you have just failed, stay positive. Because your story might just be at the corner.

Passion in Life


Steve Job had shared his secret to success during the interview at All Things Digital 5 together with the appearance of Bill Gates. He had mentioned that “Passion” is one important driven factor to success, as any rational person would have given up if without passion.

Passion helps us to enjoy what we are up to. Passion helps us to keep up what we are doing. Tony Robbins says that one need to condition their mind in order to succeed. Passion helps us to condition ourselves and stay at the upmost state. We need to truly love and believe on what we desire to achieve. So we could achieve.

Before we can influence one another to take our opinion, we need to 1st influence ourselves and create such certainty in our mind. We need to drive our mind to influence our body. We need to present ourselves in a positive way with great confidence on what we are about to do or say.

No matter what are you facing now, start to train your mind. Allow yourself to pick up your mind and body. Allow yourself to take charge of your own emotion. Focus on things that you can make a different instead of those you have no control. Talk to yourself positively, and demand for happiness. Remember there is nothing to fear, but fear itself. Do not afraid to fail, because failure will make you a better person. Do not afraid to fail, because failure will lead you to success.

Stay away from those who are trying to stop you for dreaming big. Stay away from those who are trying to settle their dreams on you. Live you life the way you desire, and prove to no one else but yourself. No one can simply please anyone before there is an actually accomplishment, so stay on your feet and keep moving forward. Every step you made lead you one step ahead to your goal. Find your passion and enjoy every little bit you have done for such passion. Live no regret in life, as it is short. Do not allow anyone to stop you from your dream.
